Mostly just takes practice, really. Doing it a bunch, you'll slowly get better and better. What helped me a lot when I was learning was using prebuilt poses off of XMA or wherever and then mixing-and-matching parts from other poses (Import a pose only on selected bones, for example). And then doing adjustments from there. Eventually you'll be more comfortable with doing more on your own.
