But to bounce off that, it applies even more for eroge than anime, at least when it comes to seiyuu. It's at the near bottom of the totem pole for them, chances are unless its Misono Mei or the like, the seiyuu voicing your character is cursing every moment they do it and just biding their time before they can move on to better things.
Unless you don't believe that, which leads me back to the original question of if you're a pessimist about it or an optimist.
I suppose it is also a function of how much freedom the participant has in the production. The writers and directors get the most freedom, mainly. The artists get a fair amount, though still beholden to the writer. Seiyuu, unless I'm somehow mistaken in the production process, generally get little to no freedom or input.
Composers, a bit of a weird bunch to me. It seems they get as much freedom as they want in designing a soundtrack. Of course beholden to the tone of the work and the some other guidelines, but within that they seem to be allowed to do what they want. They are also quite divorced from the actual content, the specifics of what happens in a scene or story doesn't matter much, it's just the tone.
And it's not like they create a separate track for each scene either, the tracks they make get reused as the director sees fit, in theory a composer hardly even has to read more than an outline of what he's producing for.
Given their freedom you might expect the most passion to come from their input? Yet, I don't really know much how they feel about their production. I should read more composer interviews or something.

And I think a lot of modern eroge and otaku media in general reflect that, with big ideas sometimes feeling compromised or watered down, but with the little details being as passionate as ever.

Just finished Rune Lord. Great VN, really enjoyed it. If you have any nostalgia for cheesy mecha anime for the late 90s/early 2000s I would highly recommend it. It's cliched but it fully commits to the cliche and plays everything perfectly straight with utter sincerity. The game starts off decent but just keeps getting better and better as the routes progress until it becomes fantastic. My one big regret is that I didn't realize it was very much a direct sequel to the two previous games from the devs when I started, so if you're going to read it you should probably read them first.

Once again, much more daily life and romance focused than I expected.
Also some, let's say non-standard story developments like: (big spoilers)
