If you're genuinely asking, the pay russian soldiers receive is very good compared to the average Russian salary (I think they get $2k or $4k a month).
Their recruiters use a lot of euphemisms to convince them to join (that they won't be sent to the front, that they'll just be mechanics in the occupied territories) etc.

Ukraine as a whole, maybe, but the territories occupied by Russia are basically its rust belt (and of course completely unusable for serious agricultural production for decades because they covered it in mines).

I know you're a retard trying to rationalize the Russo-Ukrainian War but Russia has all the assets it needs for its people to have living standards on par (or even superior to) Western Europe. The balts managed it. The only reason Russians failed at it is because they allow themselves to be governed by literal gangsters who disregard the rules.
