He's not that ugly, but I think people overstate the value of beauty in actors in general, particularly in men. There are plenty of actors of note like Steve Buscemi, Willem Dafoe or Harry Dean Stanton that aren't necessarily attractive, but do have a unique look and their roles often lean into that rather than beautifying them even when they could, like how Dafoe looks good in The Last Temptation of Christ but you're more likely to see him in roles that emphasize his ability to look manic. You even see some actresses that get by more on looking unique than pretty like Tilda Swinton.
Obviously it depends on the kinds of roles they're going for too, but I don't think being good looking is an absolute necessity for all actors and actresses. They're probably locking themselves out of some more conventional leading blockbuster roles by not being more conventionally attractive, but they can find roles where their looks fit still.
