It's the company's job to encourage the talents to stay in the company for its benefits. If the company is no longer providing enough benefits to entice them to stay, I don't see the point of sticking around. In the end, they're all individuals working on their own lives and careers.
Take Fauna for example. She clearly wanted to be able to sing, etc. but the cost of being forced to constantly travel to Japan to do anything in 3D was clearly a problem for her. She had a music video with Mumei she spent years trying to release which constantly got delayed or set back by the company. She wanted to play games on stream but was constantly told no due to their incredibly slow and finicky permissions system.
The company was simply not giving her any benefits she actually cared about that she couldn't find on her own. So why stay? Her strengths were solo streams and chatting while playing obscure games, and Holo was actively hindering or preventing her from doing so. Hell, after leaving she was able to release multiple covers and prepare her own 3D concert to sing and dance in that didn't require a trip to Japan. She's released more covers in a few months than she's done for her entire career in Hololive since she didn't have them bogging her down with paperwork.
I don't see the point of crippling your own career just for the sake of a ceremony that doesn't help you at all.
