IRL looks has never been required for vtubers (though some of them would've had a pretty good shot at a modeling career if they wanted it). Same deal as voice actors for cartoons, what matters is having a nice sounding voice and talent using it. But because so much of it is casual hanging out in streams rather than reciting lines from a script, personality matters a lot too.
