You're probably overcomplicating it. After Cornia you really want to focus on one primary source of damage per squad, usually a row attacker, with everyone else focused on buffing, utility/support, or niche targets. It makes consistency easier.
For example, a good general purpose squad for Elheim and Bastorias is: Gryphon, Radiant Knight (leader), Witch, Viking.
That covers ranged attacks, row attacks, flying, mounted movement, magic damage, AoE healing, anti-magic, anti-cover (Runic Sword), freezing/status tomes, AoE debuffs. That's like everything you ever need.
You make the Gryph go first after firing off all buffs/debuffs unless there is a good reason not to, then cat-hood her for the 2nd row. Dead enemies everywhere before they get a turn. Use feathers to fine tune turn order.
